提高组织公平感调节急诊医师角色压力对其工作投入的影响研究

  • 目的 分析通过提高组织公平感调节专科特色三甲综合医院急诊医师角色压力对其工作投入的影响。从急诊医学人才队伍建设、学科建设、绩效分配等方面总结主要经验和做法,为提高公立医院急诊医师工作投入提供一定建议。方法 采取随机整群抽样的方式,以首都医科大学附属北京安贞医院为主,并北京市其他7家公立三甲医院的急诊医师为对象抽取调研样本,采用发放网络电子问卷的方式进行调研,回收有效问卷的221名受调查者作为研究对象(下称受试者)。采用角色压力、工作投入和组织公平感量表对受试者进行调查,采用SPSS 22.0进行描述性分析和相关分析,同时进行结构方程模型分析,对事先提出的理论研究假设(急诊医师角色压力与工作投入负相关、组织公平感在角色压力与工作投入三维关系中起调节作用)进行验证。结果 211名受试者大部分为女性,共128名,占比57.92%。急诊医师大多数学历较高,硕士占比48.87%,其次为本科、占比29.86%,二者占比超过50.00%。75.11%的受试者为没有职务的普通职工。受试者中急诊专科医师占比66.06%,是目前从事具体急诊工作的主力军。结构方程模型验证结果提示假设均成立,急诊医师角色压力与工作投入呈现较强的负相关,组织公平感在角色压力对工作投入关系中起调节作用。模型拟合检验标准化拟合指数为0.812,规范拟合指数为0.862,模型拟合十分良好。结论 专科特色三甲综合医院急诊医师的工作投入水平还有提升空间,提高其组织公平感是关键环节。管理者可通过提高薪资待遇,改善工作环境等组织公平感措施来调节急诊医师角色压力大对工作投入的影响,进而提高其工作投入水平。

  • Objective To analyze the effect of role stress on work engagement of emergency physicians in specialized tertiary comprehensive hospitals by improving organizational justice.To summarize the main experiences and practices from the aspects of emergency medicine talent team construction, discipline construction, and performance distribution, and to provide some suggestions for improving the work engagement of emergency physicians in public hospitals. Methods A random cluster sampling method was used to select emergency physicians from Beijing Anzhen Hospital, Capital Medical University and 7 other public tertiary hospitals in Beijing as the research objects. The survey was conducted by means of network electronic questionnaire, and 221 respondents with valid questionnaires were collected as the research objects (hereinafter referred to as subjects). The role stress, work engagement and organizational Justice scale were used to investigate the subjects. SPSS 22.0 was used for descriptive analysis and correlation analysis, and structural equation model was used to verify the theoretical research hypothesis(the negative correlation between role stress and work engagement of emergency physicians, and the moderating effect of organizational justice on the three-dimensional relationship between role stress and work engagement).Results Most of the 211 subjects were female, totaling 128 people, accounting for 57.92%. Most of the emergency physicians had higher education, with master′s degree accounting for 48.87%, followed by university, accounting for 29.86%, the two accounted for more than 50.00%, and 75.11% of the subjects were ordinary workers without duties. The proportion of emergency specialists in subjects was 66.06%, and they were the main force engaged in specific emergency work.The results of structural equation model validation showed that the hypotheses were all valid. There was a strong negative correlation between role stress and work engagement in emergency physicians, and organizational justice moderated the relationship between role stress and work engagement. The standardized fit index was 0.812, and the standardized fit index was 0.862, indicating that the model fit was good. Conclusion There is still room for improvement in the work engagement of emergency physicians in specialized tertiary comprehensive hospitals, and improving their sense of organizational justice is the key link. Managers can adjust the impact of role stress on work engagement of emergency physicians by increasing salary, improving working environment and other organizational justice measures, so as to improve their work engagement level.
